Abstract

This study examines the impact of Green Human Resource Management Practices (GHRMP) on Employees’ Green Behaviors (EGB) within Pakistan’s development sector. Highlighting the importance of organizational sustainability, the research explores how integrating environmentally conscious policies into recruitment, training, and performance management can encourage pro-environmental behavior among employees. Results reveal a positive and significant relationship between GHRMP and EGB, with GHRMP explaining approximately 19.7% of the variance in employees’ green behaviors. Additionally, the study investigates the mediating role of employees’ environmental awareness and knowledge (EAK), showing that heightened awareness significantly promotes green behaviors. The moderating influence of a green organizational culture (GOC) is also highlighted, indicating that a strong green culture strengthens the effect of GHRMP on EGB. Based on quantitative data from 160 employees across development organizations in Pakistan, the findings underscore the necessity of embedding environmental values in HR practices and fostering a supportive organizational climate. The study offers practical insights for policymakers and organizational leaders seeking to advance sustainability and corporate social responsibility in the development sector.
